About this role
Accountabilities: As Director of Creative Performance, you will own the paid acquisition creative roadmap, oversee production operations, and establish a structured approach to creative testing and optimization. Your responsibilities will include: Creative Strategy and Testing: Develop and manage a prioritized creative testing roadmap across Meta, TikTok, YouTube, and other active acquisition channels. Define target audiences, customer objections, product benefits, creative hooks, formats, and testing hypotheses for each campaign. Translate customer insights and performance data into actionable creative strategies that support profitable customer acquisition. Establish testing priorities based on business objectives, audience needs, and opportunities for creative improvement. Production and Delivery: Translate creative strategies into clear briefs, scripts, product demonstrations, and channel-specific advertising assets. Manage production calendars, creative feedback, approvals, and delivery timelines. Ensure creative projects are completed efficiently and meet established quality and performance expectations. Coordinate creative reviews and maintain consistent communication with internal stakeholders and external production partners. Creative Learning and Optimization: Analyze creative performance alongside Growth teams to understand why specific concepts succeed or underperform. Turn performance insights into new creative briefs, testing opportunities, and strategic recommendations. Scale successful concepts through additional iterations and formats while identifying opportunities to improve weaker executions. Monitor creative fatigue and determine when assets should be refreshed, revised, or retired. Evaluate performance in the context of advertising spend, audiences, placements, attribution, and offers. Creator and Partner Management: Manage performance creative agencies, user-generated content (UGC) partners, freelancers, and production vendors. Establish clear expectations and improve creative quality, turnaround times, and production cost efficiency. Build reliable external production capacity and maintain dependable partnerships. Identify opportunities to optimize the creative production ecosystem and strengthen partner performance. Team Leadership and Resource Management: Lead assigned creative resources, establish clear responsibilities, and ensure effective collaboration. Manage approved creative production budgets and allocate resources according to strategic priorities. Recommend staffing, external partnerships, and production capacity adjustments to the Head of Growth. Coordinate production capacity against the creative testing roadmap and proactively address operational bottlenecks. Creative Operations and Accountability: Maintain a searchable creative asset library with consistent naming conventions, concept tags, performance history, usage rights, and approval records. Establish quality assurance processes covering product accuracy, demonstrations, brand alignment, platform specifications, and creator permissions. Implement AI tools and workflow automation where they can improve research, ideation, briefing, reporting, and production efficiency, ensuring appropriate human review. Lead weekly creative performance reviews covering results, key learnings, creative fatigue, production progress, budgets, upcoming tests, ownership, and deadlines. Present evidence-based recommendations and clear hypotheses to support creative and acquisition decisions. Cross-Functional Collaboration: Partner with Growth to define testing conditions, evaluate campaign results, and recommend which creative concepts deserve additional investment. Collaborate with Brand and Design teams to maintain brand consistency and creative standards. Work with Product Development and relevant reviewers to ensure product education, demonstrations, and advertising claims are accurate. Coordinate with Integrated Marketing, Ecommerce, and Retention teams on product launches, promotional offers, customer insights, and reusable creative assets. Align with partner functions responsible for organic social media, brand campaigns, and lifecycle marketing while maintaining clear ownership of paid acquisition creative priorities. Performance Measurement: Establish performance baselines, consistent metric definitions, and measurable targets in collaboration with the Head of Growth. Monitor the percentage of original creative concepts meeting agreed acquisition and profitability targets at defined spending thresholds. Track the spending sustained by winning concepts and their effective performance lifespan. Measure testing activity, validated hypotheses, and the speed at which insights translate into new creative assets. Monitor operational indicators such as brief-to-launch time, on-time delivery, cost per tested concept, budget adherence, and production capacity. Analyze channel-specific metrics, including hook and hold rates, click-through rates (CTR), conversions, cost per acquisition (CPA), return on ad spend (ROAS), and creative fatigue. Evaluate creative effectiveness based on meaningful business outcomes rather than production volume alone. Requirements The ideal candidate is a strategic and hands-on creative leader with a strong background in performance marketing, paid acquisition, and consumer product advertising. You should combine creative judgment with analytical expertise and have a proven ability to develop advertising concepts that generate profitable growth. The following qualifications are required: At least 8 years of relevant experience in performance creative, creative strategy, or growth marketing. Previous experience leading creative teams, managing external production partners, or overseeing performance creative operations. Demonstrated success developing advertising concepts that have supported profitable customer acquisition for a consumer product brand. Experience in beauty, personal care, or wellness industries is strongly preferred. Deep practical knowledge of paid social creative strategies and advertising formats across Meta and TikTok. Experience adapting creative concepts for YouTube and other digital acquisition channels. Strong analytical judgment and the ability to distinguish creative performance insights from issues related to attribution, media buying, audience targeting, or promotional offers. Hands-on experience developing creative briefs, writing scripts, coordinating product demonstrations, managing UGC content, and providing editing feedback. Ability to translate customer needs, motivations, and objections into compelling advertising concepts. Experience managing production budgets, creative agencies, creators, vendors, and competing project priorities. Strong project management and organizational skills, with the ability to establish clear expectations, identify risks early, and ensure timely execution. Excellent communication and collaboration skills, with the ability to work effectively across Growth, Brand, Design, Product Development, and other business functions. Strong understanding of creative testing methodologies, performance measurement, and continuous optimization. Ability to make evidence-based decisions and translate performance data into practical creative recommendations. Portfolio and Results Expectations: Candidates should be prepared to present relevant examples of their previous performance creative work and explain the thinking and results behind their contributions. Portfolio discussions should demonstrate: The original creative hypothesis and strategic rationale behind each concept. Your specific contribution to the creative development and production process. The testing methodology and optimization approach used. The advertising spend supported by the creative concepts. Measurable performance results and business impact. Subsequent creative iterations, lessons learned, and opportunities identified. The scope of teams, budgets, and external partners managed, where possible. Anonymized examples and performance information are acceptable when confidentiality requirements apply. Benefits Base Salary: $170,000–$190,000 annually. Performance Bonus: Additional annual bonus tied to agreed individual role objectives and broader organizational goals. Comprehensive employee benefits package. Paid time off. Fully remote working arrangement. Opportunity to lead a strategic creative function within a growing beauty and personal care business. Significant ownership of paid acquisition creative strategy, testing, and production operations. Opportunity to collaborate with cross-functional teams and experienced external creative partners.
